Job postings are written by HR teams working from templates. The hiring manager's actual filter is different. Here's what they told me, backed by our job market data.
The Resume Screen: What Gets You Past the ATS
Before a human ever sees your application, automated systems and recruiters do a keyword scan. This part is straightforward. The keywords that get you past the initial filter are the same ones that appear most frequently in AI job postings.

The Actual Screen: What Hiring Managers Care About
1. Can You Ship Production Systems?
This came up in every single conversation. The number one thing hiring managers screen for is evidence that you've deployed something to production that real users interact with.
Not a Kaggle competition. Not a Jupyter notebook. Not a blog post about fine-tuning.
What they want to see:- A system you built that handles real traffic
- How you dealt with failure modes, latency, and scale
- Monitoring and observability decisions you made
- Trade-offs you navigated between model quality and serving cost
The implication is clear. If your portfolio is all experiments and no production systems, you're competing for 1 of 20 spots among 150 similar candidates. If you can show production experience, you're competing for 1 of 20 spots among 20 people.
2. System Design Thinking
Hiring managers don't just want people who can write good code. They want people who can design entire systems.
The system design interview has become the most important signal for mid-level and senior AI roles. And it's not the same as a standard software engineering system design interview.
AI-specific system design topics hiring managers use:- "Design a RAG system for our internal knowledge base that handles 10K queries per day." They're looking for: chunking strategy, embedding model selection, retrieval and re-ranking approach, caching layer, evaluation methodology, and handling stale documents.
- "Design an LLM-powered customer support agent." They want: intent classification, routing logic, escalation triggers, guardrails, conversation state management, and how you'd measure success.
- "Design a content moderation pipeline using LLMs." Looking for: multi-stage classification, confidence thresholds, human-in-the-loop workflows, latency requirements, and cost modeling.
3. Evaluation Rigor
This is the skill that separates candidates who impress from candidates who get offers.
Every hiring manager I spoke with mentioned some version of: "I want to see that they know how to tell if their system is working."
For AI systems, evaluation is harder than traditional software testing. Outputs are probabilistic. There's no single correct answer. Regressions can be subtle.
What they screen for:- Do you have a systematic approach to evaluating LLM outputs?
- Can you build evaluation datasets and benchmarks?
- Do you understand the difference between offline metrics and production metrics?
- Can you detect and diagnose regressions?
- Do you know when automated evaluation works and when you need human review?
4. Cost Awareness
This one surprised me. Multiple hiring managers specifically mentioned cost consciousness as a screening factor.
AI systems are expensive to run. A naive implementation can cost 10x what an optimized one does. Hiring managers want people who think about cost as a first-class design constraint, not an afterthought.
Specific cost skills they look for:- Model selection trade-offs: Knowing when to use GPT-4o vs Claude Haiku vs a fine-tuned smaller model. The right answer isn't always the biggest model.
- Caching strategies: Semantic caching, exact-match caching, and knowing which queries are worth caching.
- Batch vs real-time processing: Understanding when to batch requests for cost savings vs when latency requires real-time.
- Token optimization: Prompt compression, context window management, and output length control.
- Infrastructure right-sizing: Not running A100s when T4s would do. Spot instances for training. Auto-scaling inference.
5. Communication and Collaboration
Every technical hiring guide says "communication skills matter." I know. But in AI roles, it manifests in a specific way.
AI engineers work at the intersection of engineering, data science, product, and business. They need to explain probabilistic systems to people who think in deterministic terms.
What hiring managers evaluate:- Can you explain to a product manager why the AI sometimes gives wrong answers, and what the actual accuracy is?
- Can you have a productive conversation with a data scientist about model performance without talking past each other?
- Can you write a technical document that a senior engineer on a different team can follow?
- When you don't know something, do you say so, or do you hand-wave?
What Hiring Managers Don't Screen For (But Job Postings Mention)
PhD or Advanced Degrees
Unless you're applying for an ML research role, a PhD is not a real requirement. The job posting might say "PhD preferred." The hiring manager is evaluating your production skills and system design ability. A strong portfolio beats a degree every time for applied AI roles.
Our data backs this up. Of AI engineering job postings that mention "PhD," only 11% list it as required. The rest say "preferred" or "or equivalent experience." And "equivalent experience" means a portfolio of shipped work.
Specific Framework Experience
Job postings list LangChain, LlamaIndex, Haystack, and a dozen other frameworks. Hiring managers want framework fluency, not framework-specific experience. If you can build with one RAG framework, you can learn another in a week. They know this.
What matters is understanding the patterns underneath the frameworks: retrieval, re-ranking, prompt construction, output parsing, error handling. The specific library is a detail.
Years of AI-Specific Experience
This is the most inflated requirement in AI job postings. A posting asking for "5+ years of LLM experience" in 2026 is asking for something that barely exists. ChatGPT launched in November 2022. LangChain was released in October 2022. Nobody has 5 years of production LLM experience.
Hiring managers know this. They're screening for engineering maturity and demonstrated ability to build AI systems. Two years of strong AI engineering work with a solid prior engineering career is perfectly competitive for "senior" roles.
What Gets You Hired
Based on these conversations, here's the priority stack. Focus your preparation time accordingly.
Tier 1: Must-have (eliminates you if absent)- Production deployment experience with AI systems
- Python fluency and general software engineering competence
- Ability to design a system on a whiteboard and discuss trade-offs coherently
- Evaluation methodology for LLM-based systems
- Cost-conscious architecture decisions
- RAG implementation experience with real data at meaningful scale
- Evidence of working cross-functionally with product and business teams
- Open-source contributions to AI frameworks
- Published writing about AI engineering (blog posts, technical docs)
- Experience with multiple LLM providers and ability to compare them pragmatically
- Production agent or multi-step AI system experience
The Uncomfortable Truth
The gap between what job postings say and what hiring managers want creates an optimization trap. Candidates optimize for the posting. They collect certifications, learn the listed frameworks, and pad their resumes with keywords.
Meanwhile, the candidate who spent six months building and deploying a real RAG application, monitoring it in production, and iterating on quality, walks into the interview with exactly what the hiring manager is looking for.
The skills that get you past the ATS are different from the skills that get you the job. You need both. But if you're investing your learning time, weight it heavily toward building and shipping real systems. That's what gets you hired.
